Context
Senior professionals on Naukri
(₹30L+ CTC) were gradually disengaging.
They weren't short of opportunities—but they were overwhelmed by high volumes of recruiter inbounds, broadly matched job listings, and a declining sense of trust in what qualified as a "premium" role.
As seniority increased, users spent less time on Naukri and leaned more on professional networks and referrals. This problem had been discussed internally for years, but incremental fixes hadn't moved the needle.

Senior professionals were disengaging because the experience was optimised for volume, not relevance.

The challenge was to design a calm, high-confidence experience that respected senior users' time, restored trust in opportunity quality, and worked for both jobseekers and recruiters - without turning Naukri into another generic professional network.
Research
Signals
Over ~6 months, we researched senior professionals and recruiters hiring premium talent to understand where trust was breaking down.
This included:

Recruiter sourcing observations across multiple hiring channels
Participants were experienced professionals (₹20-30L+ CTC) across domains like technology, product, marketing, finance,
and consulting.
The goal was to understand how senior career decisions actually happen, not just how job-search flows work.
Three clear patterns emerged:

Senior professionals don't actively "job search."
They are open to change, but only for the right opportunity. Browsing hundreds of jobs feels noisy and inefficient.
🧩
Relevance matters more than access.
Seeing fewer, well-matched opportunities increased confidence; seeing everything reduced trust.
🎛️
Control matters more than speed.
Users were willing to wait longer for the right role, but reacted strongly against constant, low-quality outreach.
Recruiters echoed similar pain -finding the right senior profiles required context and timing, not just database access.
These insights made it clear that solving for senior talent would require designing against scale and volume, even if that felt counterintuitive for a large marketplace.
Core Insights
The core problem wasn't discoverability. It was signal quality.
Senior professionals don't want more jobs. They want fewer opportunities that feel worth their time.
This reframed the problem from job search to opportunity discovery.
Solution
Introducing Naukri TopTier
TopTier was designed as a segmented, invite-only experience within Naukri - separate from the mass job-search flow. The intent was to reduce noise, raise relevance, and rebuild trust for senior users.
Key Experience Decisions
Each decision directly mapped back to research insights:
Invite-only onboarding
To clearly signal intent, quality, and seriousness from the first interaction.
Curation over search
Users see a limited, curated set of premium opportunities - both posted on Naukri and sourced externally - tailored to their profile.
Headhunting over applications
Recruiter outreach was designed to feel intentional and selective, shifting the experience from applying outward to being discovered.
Value beyond jobs
Thought-leadership content (including paid articles made free) and a career concierge positioned TopTier as a career partner, not just a listing surface.
Designing for relevance, not recall
We rethought how opportunities were selected in the first place. The system prioritised precision over coverage, capturing nuanced preferences (role depth, scope, company type, growth context) and filtering out loosely matched roles.
The goal wasn't to show everything a user could apply to, but to show only what felt worth their time—even if that meant fewer recommendations.
The experience was intentionally calm, focused, and low-frequency respecting the expectations of senior users.
Recruiter-Side Validation
To complete the loop, we introduced TopTier discovery inside the existing Naukri Recruiter product.
Recruiters see a contextual nudge that takes them to the TopTier talent pool—without changing their core workflow.

Reflection
Designing for senior professionals required unlearning patterns that work for high-volume marketplaces.
Engagement did not come from showing more opportunities, but from showing fewer with greater confidence.
This project reinforced that trust is shaped less by interface design and more by
how systems decide what deserves attention.
It required working beyond screens — shaping recommendation behaviour, recruiter discovery, and experience boundaries across the marketplace.
Designing for senior professionals required shifting from engagement maximisation to confidence building - and that shift changed outcomes on both sides of the marketplace.
